Agents Reach the Junior Workload Before Firms Rebuild Training

Agents now finish half of five hour tasks and one in six real freelance projects. Firms are cutting junior hiring on that trend line faster than they are rebuilding the training those hires once got.

What's changing

Agent task horizons now match a junior day

METR's Time Horizon 1.1 puts Claude Opus 4.5 at a 50 percent horizon of 320 minutes with a post 2023 doubling time of 131 days. 1 The interval runs from 170 to 729 minutes and only 5 of the 31 tasks over eight hours have human baselines. 1 The Remote Labor Index shows the top agent finishing 16 percent of paid freelance projects to professional standard, up from 2.5 percent in eight months. 8 APEX-Agents opened at 24 percent and named inconsistency as the main failure. 8 We read this as two facts that both hold. Agents can absorb the discrete afternoon tasks that first-years once did. Agents still fail most end-to-end multi-hour work. The evidence for the first is strong. The evidence that firms will plan on the second is weak.

Hiring falls at the bottom and pay rises at the top

The August 2026 Canaries revision finds workers aged 22 to 25 in AI exposed occupations 19 percent below the trend of less exposed peers. 2 Experienced workers show no comparable gap. 2 The authors attribute the decline to reduced hiring and call the finding descriptive. 2 The Dallas Fed computes an experience premium across 205 occupations and finds AI exposure lowers entry hiring and raises senior wages where that premium is high. 9 Wages in computer systems design rose 16.7 percent since fall 2022 against 7.5 percent nationwide. 9 Oliver Wyman's May 2026 survey of 415 CEOs found 43 percent expect to shift away from junior roles, up from 17 percent. 3 Finance leaders already name senior accountants as the hardest hire. 3 We put the direction at about 80 percent certain. The size of the effect is less settled. ADP payroll is one source and the Canaries authors avoid causal claims.

Billing stops paying for training

Junior hours were a profit center. That is ending on two fronts. In law, 62 percent of legal departments expect AI to significantly reduce reliance on the billable hour. 4 Citigroup asks bidding firms to show AI savings and Morgan Stanley plans fixed fees. 4 At the same time 83 percent of professionals report no client price pressure yet. 4 In software, 97 percent of SaaS CEOs expect to leave seat pricing within two years and Zendesk already bills 1.50 dollars per automated resolution. 5 Seat counts tracked junior headcount. Resolution counts track the work agents do instead.

Firm responses split. At the Thomson Reuters COO and CFO Forum nearly every table protected the AI platform and trimmed associate compensation. 6 A general counsel said his department no longer needs a first-year to draft motions to dismiss. 6 A minority treats training as a cost like simulator hours and runs AI driven deposition drills. 6 Ropes and Gray credits 20 percent of first-year billable hours to AI learning. 10 Weil opened a 1L AI track with a guaranteed return offer. 10 UK trainee places fell 1.7 percent across 109 firms, with Linklaters cutting from 100 to 60 as apprenticeships absorbed part of the decline. 11 The shadow is plain. Training in tool use is not training in law. 10

Credentials and policy lag the shift

The US college wage premium fell from about 87 percent in 2022 to about 78 percent in 2026. 12 A working paper assigns AI 28 to 32 percent of that drop and calls it the only multi-year stretch of negative demand for college labor since 1914. 12 The paper is not peer reviewed and Tyler Cowen doubts AI is the main driver. 12 We treat the direction as plausible and the share as unproven. On policy, California and Connecticut joined New York in requiring AI disclosure on WARN filings and New York received more than 160 notices in a year. 7 The SKILL Act would credit employers for hiring graduates after December 2026. 7 No enacted law protects junior hiring. 7 WARN covers mass layoffs. A firm that stops hiring juniors files nothing.
